How to use this page

Don't memorise answers. For each question, read what the interviewer is looking for, then practise answering out loud in your own words with a real example. The notes describe strong answers and common red flags — they are for your prep, not a script.

Training Program Design

2 questions
  1. How do you design a training program that actually changes behaviour on the job?

    Advanced

What the interviewer is looking for: Strong answers start from a performance gap, design for practice and application, and reinforce on the job, not a one-off workshop. Treating training as an event with no follow-through is a red flag.

  2. A program you ran got great feedback but did not change behaviour. What do you do?

    Advanced

What the interviewer is looking for: Strong candidates investigate transfer barriers, redesign for application and reinforcement, and involve managers. Being satisfied with happy sheets is a red flag.

Needs Assessment

1 question
  1. How do you conduct a needs assessment before building a program?

    Intermediate

What the interviewer is looking for: Look for identifying the real performance gap and its cause — is it even a training problem? — with data and stakeholders. Building training for a problem training cannot fix is a red flag.

Instructional Design

1 question
  1. How do you apply instructional design to make learning effective for adults?

    Advanced

What the interviewer is looking for: Strong candidates use adult learning principles, active practice, and relevance to the job. Lecture-heavy, passive content is a red flag.

Facilitation

1 question
  1. How do you facilitate a session to keep adult learners engaged?

    Intermediate

What the interviewer is looking for: Look for interaction, drawing on participants' experience, and reading the room. Talking at people for hours is a red flag.

Data Analysis

1 question
  1. How do you measure the impact of a learning program beyond attendance?

    Intermediate

What the interviewer is looking for: Strong answers go beyond smile sheets to behaviour change and business impact (e.g. Kirkpatrick levels). Measuring only attendance and satisfaction is a red flag.

LMS

1 question
  1. How do you use an LMS to deliver and track learning effectively?

    Basic

What the interviewer is looking for: Look for using the LMS for access, tracking, and blended learning, not just as a content repository. Treating it as a file dump is a limitation.

Business Acumen

1 question
  1. How do you build a learning program that connects to real business goals?

    Advanced

What the interviewer is looking for: Strong candidates tie L&D to capability gaps that matter to the business and can articulate the ROI. Running training disconnected from business needs is a red flag.

Stakeholder Communication

1 question
  1. How do you get managers to support and reinforce learning after the session?

    Intermediate

What the interviewer is looking for: Look for involving managers before and after, and building reinforcement into the workflow. Ignoring the manager's role in transfer is a red flag.

Coaching

1 question
  1. How do you approach coaching an individual versus running a group program?

    Intermediate

What the interviewer is looking for: Strong answers tailor coaching to the individual's goals and use questioning over telling. A one-size-fits-all or purely directive approach is a red flag.

Content Strategy

1 question
  1. How do you keep content engaging without losing substance?

    Intermediate

What the interviewer is looking for: Look for balancing engagement with real learning depth and relevance. Either dry or all-flash-no-substance are red flags.

Change Management

1 question
  1. How do you support a broader change initiative through L&D?

    Intermediate

What the interviewer is looking for: Look for building capability and mindset for the change, communicating the why, and sustaining it. Treating change as just a training deliverable is a red flag.

Presentation Skills

1 question
  1. How do you present a learning strategy to leadership to get buy-in and budget?

    Basic

What the interviewer is looking for: Strong answers frame L&D in business impact and capability terms with a clear case. Pitching training as a nice-to-have is a red flag.

Behavioural & role-general

2 questions
  1. Tell me about a program you built that had real impact. How did you know?

    Basic

What the interviewer is looking for: Look for behaviour or business outcomes, not just completion or satisfaction. No measurement of real impact is a red flag.

  2. How do you keep your own L&D knowledge and methods current?

    Basic

What the interviewer is looking for: Strong answers cite research, communities, and experimenting with new approaches. A static toolkit is a red flag in a fast-changing field.
